Some organizations will be more prepared than others for people working well past retirement age. One persistent idea is that Boomers are standing in the way of younger talent moving up in an organization. In Deloittes2018Global Human Capital Trendsreport, 15 percent of respondents believed that older employees were an impediment to rising talent.However, focusing on older workers very real, positive attributes can cancel out the negative messages.Older workers tend to be more engaged, and engagement has been shown to increase with age. This makes them more valuable than Millennials in that category, who tend to have low engagement levels. Their long work experience means that their work product is generally better than their younger counterparts. They also have better social skills and good organizational citizenship showing up to work on time, listening, displaying a positive attitude, etc.Deloitte described six personas that make up the over-60 workplace, based on their primary motive for working.Bridge worker (25-30%) Part-time with a new employer. The bridge workers motivation is usually financial. This group represents the largest percentage of older workers.Alumni worker (20%) Someone who comes out of retirement, or comes back to the company part-time as a mentor. This type of worker may need flexible hours, but still wants t o do meaningful work.Tenured worker (15-20%) Also called phased retirement, this worker often wants to leave something behind at their organization, and pass down knowledge to others, and retire at their own pace.Gig worker (5-7%) Gig workers are most often motivated by flexibility and find jobs through freelancing platforms.Encore worker (9-12%) Doing volunteer work or civic service as a second career, the work is the reward in itself.Self-employment (9-12%) The self-employed are often either continuing an existing business, or chasing the dream of making something from nothing and the satisfaction of owning something.For these workers and others like them, Deloitte suggests that employers use mature workers as mentors for younger workers, plan phased retirement plans to allow workers to retire flexibly and intentionally, and find a way to re-skill older workers, like the apprenticeship model.

Do they want to move into an art director role or are they happy with production work? Do they dream of overseeing other copywriters, or do they prefer to write the copy themselves? Are they looking to transition into UX design? Finding out early on will help you start to form a roadmap for managing your creative team.Set boundaries when managing former peersIf youll be supervising a friend, meet with him or her to establish some new guidelines for your on-the-job relationship. For example, if you currently eat lunch together every day, explain that you will need to cut back on social time at the office. You may decide to invite the whole team to join you in the lunchroom if its a small group or make a habit of regularly asking individual team members for one-on-one lunches. What may have been the hottest and most widely used sales approach a few years ago is now considered old-fashioned. This short lifespan is caused by industry trends, external influences, and the general economy. In the book The Challenger Sale, authors Matthew Dixon and Brent Adamson present a model that stands to send most others into antiquity. The Challenger Sale For years, sales professionals believed that the key to success in sales was building relationships with their clients and prospects. The theory was solid and based on the old belief that if customers like a rep, they will find a reason and a way to buy from that rep. And if they didnt like a rep, they would find a reason and a way not to buy from that rep. For the most part, this logic holds true. People do like to buy from people they like, but the problem is customers are busy, well-informed, and have too many options. Further, investing time in a relationship is less effective when buyers can no longer base a decision on how well they like (or dislike) the sales professional. The Challenger Sale authors suggest that while relationships are important, their three-part sales model offers a better approach. Teach The Challenger Sales Model begins with the importance of a sales rep bringing new information or a different way of doing things to their customers and prospects. The buying public has ample resources from which to garner information and often know much more about your product than you might believe. They also know, in many cases, the same about your competitors offerings. Buyers know their business and the challenges they are seeking to overcome when considering making a purchase. If a sales professional focuses on why this product is better than the competitions or assumes that the client is most likely unaware of problems or challenges that this product solves; the rep is wasting the clients precious time and is bringing nothing new to the bargaining table. However, if the rep informs the customer of how common industry challenges have been solved with a different approach and teaches them about unique features that his product or company offers, then the customer will see the time invested as valuable. The more valuable a rep, the more likely it is that a sale will be made. Tailor The next part of the Challenger Sales Model is for the sales professional to tailor a solution to meet the specific needs of a customer. It demands a blend of creativity and flexibility in the product or service offered. The creative part comes from the sales rep, and the flexibility is something that a product/service either has or doesnt have. However, a product/service that at first does not appear to have any flexibility may still be tailored to a customer. The flexibility could come in the form of customized financing, for example, or could require a customization of the entire manufacturing process. The key to tailoring a solution begins with the rep having a thorough understanding of the customers needs. Take Control The final part of the Challenger Sale is for the sales professional to take control of the sales cycle. It is more common than unusual for a sales professional to encounter objections and resistance from a customer. While traditional sales models suggest that each customer objection is treated and viewed as a legitimate concern of the customer, the Challenger Sales model teaches that unreasonable or unrealistic customer questions/demands/objections are best handled by the sales professional being firm, authentic and by challenging the customer to keep it real. Why Parents Return to Work Beyond Financial Need - The Muse Why Parents Return to Work Beyond Financial Need For many people, going back to work after having children isnât an option; itâs a necessity. In large metropolitan areas, especially, where the cost of living can be astronomical (in spite of higher wages), many couples donât have the luxury of choosing to have one parent stay at home while the other works to pay the bills. But with that said, there are actually plenty who canât imagine a life without a career. Beyond the financial need, I sought to dig into the myriad reasons that parents- yes, both mothers and fathers- happily returned to the office. I set out to understand not only how they did it, but why. How was it going back? Were there things they genuinely missed? What, besides the paycheck and benefits, was keeping them motivated? This article only scratches the surface, but itâs a start at understanding the thought process and motivation behind returning to the office once your familyâs changed so significantly. The more we understand why we remain devoted to our work- or why we donât- the better weâll be able to put systems and policies in place that make more people excited to go back to the office for reasons that extend far beyond the paycheck. To protect the privacy of the individuals interviewed for this piece, all names have been changed. Jocelyn, a registered nurse working in the Midwest, says that although friends and family- her spouse, included- encouraged her to take time off from work and enjoy every minute with her baby for the first year, she wouldnât hear of it. She had no desire to take this well-intentioned advice and says that her âprimary motivation for returning to work was to continue to learn and grow.â Sheâs quick to point out that these things can occur at home. But the fact is, she explains, My career has always been at the top on my priority list and nothing changed post-baby. If thereâs one thing she wants new parents, moms especially, to know is that itâs OK to work- to want to work and not feel guilty. Freelance writer, Laura, whoâs based in Brooklyn, New York, has similar things to say: âWorking for me is about the financial need in a small way, but in a bigger sense itâs about exercising the part of my brain that has to do with my creativity, my non-parent-related skill set.â For her and many in her inner circle of working moms, the money isnât exactly rolling in, but thatâs not what itâs about; rather, âitâs about getting to do work you (hopefully) love and maintaining the part of yourself that can write, paint, teach- whatever your vocation is.â Michelle, a mom of toddler triplets and a four-year-old, is a dentist who says she loves what she does: âI knew that a combination of motherhood and the work force would probably be ideal for me,â Michelle explained, going on to say that she felt that sheâd done âjust as much schooling as my husband [also a DDS] and owed it to myself to make all of my efforts worthwhile.â A former practicing lawyer, Raquel, who ventured into career services a few years ago says that finances had nothing to do with her return to work after having her first. âI had all sorts of motivations,â she says and lists off several: âColleagues, learning, ambition, modeling to my children that women work, an opportunity to use my brain in ways that challenge me differently than parenting challenges me...â Then, of course, thereâs the idea of working at something because you excel at it. One father, Hank, a writer with a day job in advertising, has this to say about it, âI guess I keep doing the advertising thing because Iâm actually really, really good at it, and thereâs a joy in doing something well.â He and his wife live in New York City, and he says the reality is that they both have to work. Michelle, the dentist, doesnât see patients on Fridays and is home with the kids all day while her husband works. While she values this time, she admits that she doesnât think she could do it- be home with them all day, every day. By Sunday night, sheâs spent, and getting to go to work the following morning is a reprieve of sorts. With that said, she also goes on to encourage new parents to take all the leave they can (in her case, she says, âI maxed out at 12 weeks postpartum after both pregnanciesâ). âThe work,â Michelle notes, âwill always be there.â None of the parents claim this balancing act is easy. Being exhausted when you walk in the door after putting in a full day of work makes getting that quality time with your child challenging. Alice, a purchasing manager who lives with her family in Florida, explains that now that her son is almost four years old, âitâs hard when I get home and Iâm exhausted from work and he wants all my attention.â Hank, who waited to take his paternity leave after his wife used her maternity leave, is feeling out this new space. At the end of the day though, he describes it like this: I guess I miss hanging out at the wine bar in the airport and celebrating a good presentation. But I donât miss it so much that I wouldnât rather be dancing around the living room to Prince records with my daughter. Raquelâs thoughts on missing one thing for another are similar to Hankâs. When she has to choose between two things that she really wants to do- say, attend her childâs school play and be at the deposition- itâs hard! But, she puts a bright spin on the predicament, acknowledging that âitâs a good problem to have. Having multiple things that excite and stimulate you is really great.â Unlike the movies would have you believe in these situations, the choice isnât necessarily difficult because the parentâs a workaholic with an overbearing boss- but rather cares about both being a parent and excelling at his or her job. From taking a shower to having a reason to put on makeup to engaging a part of the brain otherwise not in use, everyone I spoke with was quick to offer up reasons why getting back to work was a good thing. Even Alice, who admits that if she and her husband werenât accustomed to a certain kind of lifestyle, she might not be going into an office every day, had no trouble identifying something she missed about her job: âthe order of the day, the structure.â Susan says, âI missed the work itself, I missed engaging that part of my brain and being called on to problem-solve (apart from my role as a mother), and I missed my co-workers.â Although another father I spoke to, Ken who works in marketing in New York, maintains that he only returned for financial reasons, he also admits that returning feels like an escape from the kids (in a good way, heâs quick to add). Hank, while not in his dream job, was eager to get back to work for the âadrenaline rushes.â And for Raquel, it was about âColleagues, interesting work, feeling productive in a different way, and some alone time.â When asked what she was most eager to return to, she employs a smiley emoji and relays, I remember feeling like sitting at my desk with a cup of coffee was a luxury, and going to the bathroom alone was thrilling. Does your job feel different once youâve become a parent? Not for Hank, who says, âI donât view my job or career at all that differently. Itâs still work. Itâs still not top priority.â Unlike his wife, who Hank says loves her job, his work is âfine.â That said, he admits the gratification that comes with feeling like he knows what heâs doing, âand to know that people who can tell the difference think I know what Iâm doing, too.â Jocelyn, on the other hand, does see things differently now that sheâs a mother. She says she knows it sounds cliché, but the little things no longer phase her. She doesnât sweat the small stuff. âI see some of my colleagues react to really insignificant work woes and while I might have reacted similarly before becoming a parent, I now really just don't give a shit.â While I didnât discover (based on the small, unofficial sample size I looked at), any strong connection between a company accommodating working parents and finding fulfillment at work- or the desire to return- most of the parents I reached out to reported flexible, as well as understanding workplaces and bosses. Even Alice, who really isnât crazy about her job, couldnât complain about her day-to-day situation. She may not like the actual work sheâs doing, but she remarked on how she can basically âcome and goâ as she pleases, saying that her âboss is very laid back when it comes to personal needs overall. If I need to come in late or take off early to take my kid to the doctor or school itâs not a problem. If I need to take off at the last minute for any reason itâs not a problem.â Describing his workplace, Hank says, âItâs been fairly wonderful.â Michelle agrees that sheâs got a good arrangement. If her kids have doctorsâ appointments or are sick, she can take time off or rearrange her schedule- but she really tries not to have to, she adds. Even in stereotypically demanding places, such as a law firm, I encountered unusually flexible situations. Raquel found a way to leave every day at 5 PM, and says it didnât negatively impact her role at the firm. âThe partners supported my schedule, continued to put me on amazing cases, I continued to be praised as a leader, and never did anyone question my commitment to my career or the firm,â Raquel explains. She also remarks that sheâd ânever seen myself as a stay-at-home parent, and always knew Iâd pursue an ambitious career.â These tales, unfortunately, stands in sharp contrast to Jocelynâs, the RN, who says without reservation that going back to work has, undoubtedly, been the best thing for her. In spite of that knowledge, she canât stipulate that has anything whatsoever to do with flexibility. She may have to come in early (up to four hours before a scheduled shift) or stay late (again, four hours later than planned) on little to no notice. Nonetheless, she says, âI cannot fathom not having a career,â Jocelyn says with clear conviction. âThe thought,â she goes on to say, âliterally makes me sick.â If every mom and dad could boast of an accommodating workplace and flexibility, that would be progress- and if these anecdotes could be offered as unofficial evidence, a driving factor in more people looking forward to returning to work. Because at the end of the day, many of us have- or will have to- go back after starting a family for financial reasons. And if thatâs the case, why not be realistic about the situation and strive to make all organizations places that understand what it means to be a working parent in 2016. In a study of 14,143 European couples across 23 countries, the researchers found that societal expectations of role obligations change your quality of sleep.Women sleepless over family, men sleepless over financesUnder gendered family dynamics, women are mothers first, workers second, and men are primary breadwinners. The researchers found that these daytime obligations followed couples into the bedroom at night. Women were more likely to have restless sleep over family demands and caregiving while men were more likely to have restless sleep over work obligations and economic concerns.âWomenâs sleep was more often restless when a young child was in the home. Among men, the presence of children had no effect on their reports of restless sleep,â the study found. âYet men remain accountable to cultural exp ectations that they be economic providers, and they reported more frequent restless sleep when they depended on their partners to support the family, or when they were otherwise concerned about the familyâs standard of living.âMen who identified as breadwinners were losing sleep over it, because âthey thought their paid work was vital to supporting the family (even if their partners also held a paying job)â and they âsaw their work as a display of their strength and viewed the need to sleep as a sign of weakness,â the study suggested.They justified not doing their share of putting the crying baby to bed because they thought they needed to be at their best for the next day of work. Meanwhile, women who were slotted into the caregiver role saw the nighttime as an extension of their motherhood obligations. Women saw the sleep sacrifice as the price of being a mom, elevating âthe sleep rights of children and spouses over their own and accepting disrupted sleep as the pric e they paid for marital harmony.âBut thereâs good news. In more gender-equal countries, both men and women got better sleep. Using the United Nations gender empowerment index and other country-level models, the researchers found that âin nations that empower women and elevate their status, men and women alike report sounder sleep.âWe all share the biological imperative to sleep. No one enjoys staying up till 3 a.m. worrying about the next day of work or how to get the kids to school. It helps to have a partner to ease these worries. When we free ourselves from restrictive gender dynamics of who gets to sleep and when, we all get to work together to have more of it.
